本研究基于知识经济社会中的学术职业(APIKS)国际问卷调查数据,比较了中国、日本、韩国与马来西亚大学教师在职业压力、满意度与离职意向方面的结构差异。研究发现,四国普遍呈现“高压力-低满意度-高离职风险”结构,但其形成机制并非主要由资源投入规模或政策强度等显性因素决定,而是受到区域制度文化、治理逻辑与政策互动方式的深层影响。研究提出“全球压力-区域制度调适-国家实践”分析框架,证明区域制度逻辑在解释学术职业差异方面具有独立而显著的解释力。相关分析显示,职业压力通过削弱满意度显著提升离职倾向,而制度支持与组织信任在其中发挥重要的缓冲作用。本研究为理解学术职业制度变迁提供了新的理论基础与政策启示。
Abstract:
This study draws on APIKS comparative survey data to analyze job stress, job satisfaction, and turnover intention among academics in China, Japan, South Korea, and Malaysia. Despite the common pattern of “high stress–low satisfaction–high turnover risk,” the underlying mechanisms vary significantly across countries. The findings show that institutional culture, governance logics, and policy interactions within regional institutional systems shape cross-national variations. The study develops a conceptual model of “global pressure–regional institutional adaptation–national practice,” demonstrating that regional institutional logics possess greater explanatory power than nation-centric approaches. Structural modeling further reveals that job stress increases turnover intention through lowering satisfaction, while institutional support and organizational trust act as buffers.
